The demographic changes occurring in many industrialized countries suggest the need to explore age related issues in the workplace. This paper examines a) the mediating role of affective commitment in the relationship between age diversity climate and organizational citizenship behaviour, and b) the moderation effect of employees’ focus on future occupational opportunities on the link between age diversity climate and affective commitment. Drawing on survey data from 326 employees of a multinational pharmaceutical company, we provide two main theoretical contributions. Results show that affective commitment fully mediates the relationship between perceived age diversity climate and organizational citizenship behaviour. Furthermore data reveal that focus on opportunities is positively correlated with affective commitment although does not moderate the link between age diversity climate and affective commitment.
